چکیده
پژوهش حاضر به دنبال بررسی اثر تجربیات کارکنان بر تعهد سازمانی از طریق رضایت شغلی است. جامعه آماری شامل کارکنان شرکت ملی حفاری ایران بود که حجم نمونه بر اساس جدول مورگران 291 نفر تعیین و با بهره گیری از روش نمونه گیری تصادفی ساده انتخاب شدند. برای جمع آوری اطلاعات از سه پرسشنامه شامل تجربیات کارکنان مورگان (2017)، رضایت شغلی فیلد و روثه (1951) و تعهد سازمانی لی، آلن و مایر (2001) استفاده شد. برای ارزیابی روایی از روایی همگرا و واگرا استفاده شد. پایایی پرسشنامه ها در تمامی موارد 7/0 تعیین شده بود. برای آزمون فرضیه ها از نرم افزار Smart PLS3 و آزمون معادلات ساختاری بهره گرفته شد. یافته های پژوهش نشان داد که در سطح اطمینان 95 درصد، اثر مستقیم تجربیات کارکنان بر تعهد سازمانی برابر با 375/0 و اثر غیرمستقیم آن برابر با 453/0 است. اثر معناداری تجربیات کارکنان بر رضایت شغلی و تعهد سازمانی تأیید شد.Investigating the mediating role of job satisfaction in effect employee experience on organizational commitment (Case study: National Iranian Drilling Company)
The present research seeks to investigate the effect of employees' experiences on organizational commitment through job satisfaction. The statistical population included employees of Iran's National Drilling Company, whose sample size was determined based on Morgran's table of 291 people and selected using simple random sampling method. To collect information, three questionnaires were used, including Morgan's (2017) employee experiences, Field and Rothe's (1951) job satisfaction, and Lee, Allen and Mayer's (2001) organizational commitment. Convergent and divergent validity were used to evaluate validity. The reliability of questionnaires was determined to be 0.7 in all cases. Smart PLS3 software and structural equation test were used to test the hypotheses. The research findings showed that at the 95% confidence level, the direct effect of employee experiences on organizational commitment is equal to 0.375 and its indirect effect is equal to 0.453. significant effect of employee experiences on job satisfaction and organizational commitment was confirmed.
