طراحی الگوی مدیریت استعداد ورزشی در مدارس (مقاله علمی وزارت علوم)

چکیده
شناسایی، جذب، انتخاب، حفظ و ارتقاء استعدادهای ورزش در مدارس می تواند به پویایی و موفقیت ورزش در مدارس و افراد مستعد کمک کند، مشروط به اینکه چارچوب مشخصی برای مدیریت آن درنظر گرفته شده باشد. از این رو هدف مطالعه حاضر طراحی مدل مدیریت استعداد ورزشی در مدارس است. این تحقیق از نوع کیفی است و در آن از روش نظریه داده بنیاد استفاده شده است. مشارکت کنندگان در تحقیق صاحب نظران، اساتید دانشگاه و معلمان تربیت بدنی بودند که به صورت هدفمند با 15 نفر از آن ها تا رسیدن به اشباع نظری مصاحبه نیمه ساختار یافته انجام شد. در این تحقیق جهت ارزیابی کیفیت و اعتبار نتایج از معیارهای ارزشیابی لینکلن و گابا (1985) استفاده شد. سرانجام جهت تجزیه و تحلیل داده ها از روش کدگذاری باز، محوری و گزینشی استفاده شد. یافته ها نشان داد توسعه و حمایت از استعدادهای ورزشی دانش آموزان در مدارس تحت تأثیر شرایط علی (ظرفیت سازمانی، موضوعات مالی، مدیریتی، فرایند استعدادیابی)، شرایط زمینه ای (کارکرد معلم، رفتار دانش آموزان، رفتار والدین، انگیزاننده ها) و شرایط مداخله گر (سخت افزار، کیفیت خدمات آموزشی) قرار دارد. راهبردها شامل؛ هدایت استعداد، مدیریت کارآمد، هدف گزینی مناسب، فراهم سازی تجهیزات و امکانات، توسعه سرمایه اطلاعاتی و توانمندسازی می باشند. پرورش و استعدادیابی، بهره وری فرایند استعدادیابی و ارتقاء فرایند استعدادیابی پیامدهای مدل خواهند بود. با توجه به این یافته می توان نتیجه گیری کرد که مدیریت استعداد ورزش مدارس به شرایط مختلفی وابسته است و در مواجهه با این شرایط لازم است راهبردهای شناسایی شده در این تحقیق جهت کسب پیامدهای مطلوب اجراء شود.Designing a Pattern for Sports Talent Management in Schools
Identification, recruitment, selection, retention, and development of sports talents in schools can contribute to the dynamism and success of sports in schools and talented individuals, provided that a specific framework is considered for their management. Therefore, the aim of this study was to design a model for sports talent management in schools. This qualitative research used the grounded theory method. The participants in the study were experts, university professors, and physical education teachers, and a semi-structured interview was conducted with 15 of them in a purposeful manner until reaching theoretical saturation. The quality and validity of the results were evaluated using the Lincoln and Guba (1985) criteria. Finally, the open, axial, and selective coding method was used for data analysis. The findings showed that the development and support of students' sports talents in schools are influenced by organizational conditions (organizational capacity, financial, managerial, talent identification process), contextual conditions (teacher performance, student behavior, parental behavior, motivators) and intervention conditions (hardware, quality of educational services). Strategies include; implement talent guidance strategies, efficient management, appropriate goal-setting, provision of equipment and facilities, development of information capital, and empowerment. Talent development and identification, the effectiveness of the talent identification process, and the improvement of the talent identification process will be the consequences of the model. Based on these findings, it can be concluded that sports talent management in schools is dependent on various conditions, and in the face of these conditions, identified strategies in this study should be implemented to achieve desired outcomes.
